Inside a Custom Learning Experience
A global leader in enterprise software, with offices in 130 countries, was significantly growing through mergers and acquisitions, and needed to improve its leadership capability to keep up with its hyper growth.
The company came to us to design a learning plan with a common leadership language that provided a similar training experience for groups across five continents. We gathered a small, globally experienced team and immediately went to work.
Over the years, the more we have trained clients, the more we’ve learned about how true leadership skills can transform an organization.
Our Situational Leadership II (SLII) model is easy to learn and easy to teach and serves as both a business language and a framework for employee development that transcends cultural, linguistic, and geographical boundaries. In this case, it created the thread that tied all the elements of the program together.
SLII trains leaders to understand their behavior patterns and diagnose the needs of individuals or teams so they can communicate more effectively.
Our design team worked closely with the company’s Training, Learning, and Organizational Development department to align their underlying culture and human development strategies with their growth objectives.
The initial design focused on helping mid-level managers develop skills to engage and lead a wave of new employees, reduce turnover, and, ultimately, improve productivity.
Learning took place through both instructor-led and virtual kickoff sessions. as well as coaching experiences offered by our worldwide network of consulting partners and trainers.
In prework assignments, participants had been asked to complete DISC profiles in which they were guided through diagnosing their leadership styles before the training began. They also completed our SLII eLearning module and met with their managers to discuss specific learning objectives.
Day 1 was dedicated to Self Leadership, to help managers learn to build trust, develop a leadership point of view, and become comfortable asking for what they need from their leaders.
Day 2 focused on the skills needed to attract, retain, and develop others effectively.
Day 3 was devoted to applying the skills of a situational leader to give and receive feedback, deliver customer-focused innovation, and execute for success.
Our successful learning methods now include greater emphasis on practice so that participants can develop confidence by interacting with the material through exercises, role playing, games, simulations, and real work.
Before the second training module began, managers were given interim assignments to apply their new skills on the job for 8 days. Then, they met with their managers to evaluate what they had learned.
Days 4, 5 and 6 focused on training to lead teams and execute for success. Participants had access to coaching sessions and sustainability tools to reinforce and measure their learning in virtual follow up sessions.
During the program’s successful implementation, the company recognized the need to expand training to its senior leaders, new managers, high potential individuals, and project team leaders who were not managers, with tailored learning plans.
A high-level learning plan was developed, that would set the context for leading within the organization. Together, we reviewed the organization’s strategy, team strategies, and highlighted individual performance goals with a view toward creating an empowered working environment.

The training plans were created working very closely with the client, and represented the first time that this global organization established a common leadership language and enabled its people, across the world, to participate in a consistent training and development process.
The positive findings of an impact study, conducted in the organization’s Brazil offices, established best practice learning principles that were applied more broadly in other countries.
The company is currently redesigning its performance management system using these principles within the SLII framework.
